A hiring manager asks for someone “strategic, hands-on, and comfortable with ambiguity.” Those words may express a real need, but they leave a recruiter guessing which experiences to look for. Start by agreeing on what the person will actually need to do.
Describe the first consequential responsibilities.
Ask what the new hire must accomplish in the first few months. Identify recurring activities, decisions they will own, and the people they will depend on. A requirement becomes easier to evaluate when it connects to an observable piece of work.
For an operations coordinator, “strong communication” might mean reconciling conflicting delivery dates with sales and production, documenting the agreement, and escalating a missed commitment. That creates a useful interview question. The adjective alone does not.
Separate requirements from assumptions.
Essential at entry: What must someone already be able to do, and why?
Learnable with support: What could the person develop after joining, with which resources?
Preferred background: Which experiences might help, but are only one route to capability?
Conditions of the role: Which schedule, location, travel, or other work arrangements need an explicit conversation?
Challenge proxy requirements with the hiring manager. If five years in one industry is a preference, ask what knowledge those years are expected to establish and whether another route could demonstrate it.

Agree before applications arrive.
Record who approved the brief and when to revisit it. Give candidates the same relevant expectations. If the team changes a material requirement, update the review process deliberately rather than silently applying a different standard to later applicants.
